The purpose of this research is to elucidate the factors for enhancing job satisfaction and reducing turnover among professional caregivers. For answering this question the author conducted a questionnaire survey (95 professional caregivers) and semi-structured interviews with 5 administrators and 6 professional caregivers working for long-term care health facilities and special nursing homes for the elderly. The analysis shows that the improvement of working conditions and environment (hygiene factors) is indispensable for enhancing their job satisfaction. It also suggests that it is important not only to care about hygiene factors but also to exert influence on motivation factors for reducing the rate of professional caregivers leaving their jobs. The expertise of professional caregivers has not been well recognized socially. It is important to establish their expertise and enhance their social status for improving their working conditions and job satisfaction, leading to the decline of the number of professional caregivers quitting their jobs. Professional caregivers have the expertise to assist the elderly in performing daily activities independently. In order to enhance social status of caregiving profession it is necessary to make the expertise of their work known to members of the general public. It is also necessary to come up with concrete measures for establishing expertise and raising social evaluation of caregiving profession.
